Every benefits review starts the same way: a long list, a proud slide, and a take-up rate nobody wants to read out loud. The list grows because adding is easy and removing feels like taking something away. But an option that sits unused is not generosity. It is friction wearing a bow.
Start from the claim, not the catalogue
The question that matters is not what could we offer. It is what will people actually reach for, and how many steps stand between wanting it and having it. When we look at real usage, the winners are almost always the ones that answer a need people already have, with the fewest forms in the way.
Working parents are the clearest case
Childcare is the benefit families feel every month, in the part of the budget that never has slack. Get it right and people notice without a memo. That is the bar. A benefit is working when your team can describe it back to you in one sentence, and used it without asking how.
